When Lauren MacLeod joined Optima Living in 2024 as its first-ever head of legal, she didn’t just step into a job—she stepped into a mission. A seasoned legal professional with over a decade of experience in senior housing, MacLeod joined the Canadian company as it was expanding rapidly and required formal legal infrastructure to support that growth.

“There wasn’t a legal department,” MacLeod explains. “There were policies and trusted external counsel in place, but the company was ready for something more integrated—something foundational.”
Optima Living is a seniors living provider guided by the principle “Let us welcome you home.” That message informs every part of the business, from resident care to leadership strategy. The company offers a range of care options, from independent and assisted living to memory care, all while maintaining a warm, community-centered culture. That people-first focus was one of the things that drew MacLeod to the role.
“I wanted to work somewhere that truly aligned with my values,” she says.
With that alignment came opportunity—and pressure. Tasked with building a legal function from the ground up, MacLeod had to prioritize quickly. She focused first on enterprise risk management, governance, privacy compliance, and template standardization.
“It’s about identifying the biggest risks and addressing them methodically,” she says. “Not everything can be done at once, especially in a fast-growing company.”
A mission-driven career
MacLeod didn’t always plan to become a lawyer. After earning a political science degree at Queen’s University, she enrolled in the University of Windsor’s Faculty of Law without a clear specialization. Her early years were spent in private practice at a large firm, but a secondment to a seniors living client changed her trajectory.
“I went back for a second secondment and never left,” she laughs. “I knew I was looking for an area of law where I was making a difference in some way—and this was it.”
That move led to nearly a decade in-house at Revera Inc., a seniors housing operator where MacLeod honed her skills and deepened her industry knowledge. Personal experience made the work even more meaningful.
“There’s dementia in my family,” she says. “I’ve seen firsthand what a difference it makes when a loved one is in a community where they’re respected and taken care of.”
Her legal work became a way to protect those experiences for residents, families, and staff. Now, at Optima, she’s extending that impact on a broader scale.
The legal balancing act
Optima is in a period of major growth. What began as a small operation run by three principals is now a dynamic, evolving organization with more communities, new technologies, and ambitious goals.
“We’re not that new of a company, but we are new in our approach,” MacLeod explains. “We’re doing things differently, including legal and compliance.”
Innovation is central to that approach. Optima has launched initiatives like OptimaTV, collaborated with brain health experts, and begun exploring artificial intelligence in care delivery. Each advancement brings new legal implications, especially around privacy, consent, and data security.
“Our IT department has ramped up phishing email tests, and we’re strengthening cybersecurity training,” MacLeod says. “The legal team is involved in those conversations early, ensuring we enable progress without sacrificing safety.”
For MacLeod, enabling innovation also means staying agile. Her daily workload includes letters of intent, risk presentations, procurement contracts, policy overhauls, and frequent check-ins with a small team she leads—none of whom are lawyers.
“It’s a shift from being part of a larger legal team to essentially running a one-person legal function,” she says. “But I don’t feel like I’m on an island.”
Optima’s collaborative leadership structure helps. MacLeod works closely with a steering committee that evaluates legal risks and opportunities.
“I make recommendations, but we talk through them together,” she says. “There’s a real culture of support here.”
The right fit at the right time
Balancing growth and compliance in a highly regulated industry isn’t easy. Senior housing encompasses a wide range of areas, including real estate, healthcare, privacy law, and employment standards. But for MacLeod, the challenge is part of the appeal.
“I’ve always enjoyed the intersection of real estate and care-based law,” she says. “There’s variety, complexity, and most importantly—impact.”
The work has also required her to build trust quickly.
“Coming into a leadership role is forming relationships and learning about the business,” she says. That’s why she travels monthly, engaging in team meetings and community visits, and making the most of every interaction. “I compartmentalize and really focus on relationship building while I’m there,” she says.
As a working mom of two young daughters, MacLeod also appreciates the company’s support for flexible work arrangements.
“Being able to work from home helps me cut out things that aren’t priorities,” she says. “It lets me focus on what really matters—at work and home.”
Though she describes herself as a planner, MacLeod quickly acknowledges that no week goes exactly as expected. Some days go according to schedule, while site issues or urgent legal matters derail others.
“I’ve learned to pivot,” she says. “And I’ve learned not to get flustered.”
That adaptability and her purpose-driven mindset make her a strong fit for Optima.
“We’re a company that’s focused on values, culture, and doing the right thing,” she says. “And I’ve been pleasantly surprised to find that everything they said in my interview is exactly how it feels working here.”
Optimism for the future
As MacLeod looks to the future, she’s eager to complete the implementation of the foundational systems she has begun and to take on more strategic projects.
“Some of the things I thought I’d accomplish in the first few months had to wait,” she admits. “But what I got in return—exposure, experience, and growth—has been more than worth it.”
She’s also excited about where the industry is heading. With increased demand for senior care and rapid technological change, she sees tremendous transformation opportunities.
“We’re going to be on the cutting edge,” she says. “And I want to help ensure we do it with integrity.”
Her vision for legal at Optima isn’t about red tape—it’s about enabling better outcomes. She sees her role not as a gatekeeper, but as a guide.
“I try to be approachable, so people see legal as support, not as something that just imposes rules,” she says. “The people doing the frontline work are the heart of this company. My job is to support them in every way I can.”
And that’s what makes MacLeod’s work at Optima so meaningful. Whether drafting a policy, advising on a transaction, or guiding strategic growth, she’s constantly returning to the same principle guiding the organization: Let us welcome you home.
